2. Diverging and converging perspectives: Exploring the leadership of informal learning in knowledge workOona Vuorio, Arto Reiman, Päivi Kekkonen, Hannele Lampela, izvirni znanstveni članek Opis: Purpose: This study examines how experiences of informal learning and its management diverge and converge across organizational levels in a knowledge-intensive organization. The study bridges a gap in comparative perspectives concerning informal learning leadership by examining managerial and employee points of view.
Study design/methodology/approach: The study employed a qualitative, cross-sectional case study design with 18 semi-structured interviews with managers and employees from within a multinational IT and consulting organization. Data analysis was conducted by an inductive thematic analysis, enabling the emergence of themes related to informal learning, learning modalities, leadership engagement and organizational support structures.
Findings: The findings indicate a consensus among managers and employees that informal learning is important, but there is significant disagreement regarding its visibility, support and linkage to career development. Managers tended to depict their role as enabling autonomy, while employees perceive a lack of structured support and recognition. Informal learning was found to be prevalent but extremely invisible in formal organizational processes.
Originality/value: This study deepens understanding of the leadership of informal learning by highlighting the concept of "symbolic autonomy", where support for learning is rhetorically there without substantive mechanisms. It provides a theoretical contribution by positioning the relational and systemic aspects of informal learning leadership in the front line and offering practical understanding of how informal learning can be embedded more effectively within organizational practice. 3. Vpliv integrativnega transformacijskega vodenja na medkulturno učinkovitostSanja Živković, 2025, ni določena Opis: Increasingly intercultural environments and stakeholder demands for creating a positive social and environmental impact impose the need for transformations on the individual, organizational, and societal levels. This doctoral thesis aimed to contribute to addressing these challenges by introducing a new construct of integrative transformational leadership reflected by its three dimensions: inspiration (philosophy or why), impact (economics or what), and intelligence (psychology or how). The research objective was to explore the role of integrative transformational leadership and examine its relationship with leader intercultural effectiveness. The theoretical part of the doctoral thesis draws on multiple disciplines and theories, while the empirical part is based on multiple, mixed research methods, multiple data sources and multiple, concurrent triangulation. The findings indicate that all dimensions of integrative transformational leadership positively influence leader intercultural effectiveness, both directly and indirectly through the mediating effect of employee well-being. Impact attracts and, together with intelligence, inspires employees, inspiration increases employee engagement and retention and, together with impact, connects stakeholders, and intelligence contributes to the development at multiple levels. The effectiveness of the overall leadership process of establishing and nurturing reciprocal multistakeholder relationships to create value and positive change can be enhanced by unifying inspiration, impact, and intelligence. The integrative transformational leadership framework is therefore relevant to the advancement of both leadership theory and practice. 4. The impact of leadership on the project success in non-profit organisations : doctoral dissertation of the third Bologna cycle thesis program in Project managementAmin Saidoun, 2023, doktorska disertacija Opis: After an extensive exploration of non-profit organizations (NPOs), it has become evident that the success rate of their managed projects remains low. A key contributing factor is the lack of awareness regarding the crucial role of project management competences in achieving project success. This research endeavours to bridge this awareness gap by delving into the impact of leadership, specifically through Leader-Leader exchange (LLX) and shared values as specific leadership competences, project team result orientation, and personal communication -critical project management competences- on project success within NPOs. The thesis is organized into ten chapters to systematically address the relationship between these competences and project success. After the introduction, in the second chapter, we revisit pivotal success factors in NPO projects. The third chapter presents a mixed research methodological approach, mainly based on structural equation modelling, the bootstrap method, applied to data collected from an international survey conducted between March and May 2023. This survey targeted over 100 NPOs, involving 205 participants. Complementing the quantitative approach, focus groups and ethnographic interviews, as part of the qualitative research method, were conducted to validate and enhance the findings. The fourth chapter describes the assumptions, limitations and restrictions. The fifth chapter summarises the feedback from practice and its discussion. The core findings, presented in the sixth chapter of the dissertation, underscore the significance of leadership and shared values in enhancing project success within NPOs. Notably, personal communication emerges as a crucial moderating variable that amplifies the impact of leadership and shared values on project success. A noteworthy research finding is that the result orientation competence of the project team exhibits a higher influence on project success compared to the positive effect of the project manager's leadership competence. These results, including the development of a research model applied for the first time to NPOs, contribute to valuable insights into the dynamics of project management within NPOs and offer strategic implications for enhancing their project success. Chapters seven, eight and nine describe respectively the discussion of the results, the conclusion and the contribution to science. Chapter ten addresses some recommendations for practice and directions for further research. 5. The emergence of shared leadership in product development project teams : doctoral thesis of the third-cycle Bologna study program Project managementMaximilian Philipp Müller, 2024, doktorska disertacija Opis: Over the past two decades, leadership concepts have emerged through the influence of complexity theory, such as the concept of shared leadership. Empirical research confirms the benefits of shared leadership in complex organisational environments. However, little is known about how shared leadership emerges. The aim of this thesis is to provide deeper insights into the emergence of shared leadership in complex environments such as product development project teams. The research question is how shared leadership emerges in product development project teams. In an exploratory multi–design case study with three product development project teams. The company in which the case study was conducted operates in the automotive industry and is an international engineering provider. The data was collected through semi–structured interviews, observation of team meetings, and internal project and team documents and analysed via the Gioia Methodology, a network analysis, the event–structure analysis and the qualitative content analysis. Based on the analysis, factors, relations between these factors and a process–orientated framework for the emergence of shared leadership was created. The originality of the research lies in the extension of the shared leadership theory to include the emergence phenomenon. The findings are relevant for researchers as they extend the theory of shared leadership in the project context by adding factors, their relationship and processes for the emergence of shared leadership. The findings may also be valuable for practitioners working in temporary complex organisations. My research can be generalised to other teams in product development projects and teams working in complex corporate environments.
