Title:ASERVATIVNOST KOT POMOČ PRI ZMANJŠEVANJU IZGORELOSTI MED ZAPOSLENIMI V PSIHIATRIČNI ZDRAVSTVENI NEGI

Abstract:Teoretična izhodišča: Asertivnost je komunikacijska veščina, ki posameznikom omogoča, da samozavestno, a spoštljivo izražajo svoja stališča, čustva in potrebe. V kontekstu zdravstvene nege, zlasti v psihiatričnem okolju, ima asertivnost ključno vlogo pri preprečevanju izgorelosti, vzdrževanju zdravih medosebnih odnosov ter spodbujanju učinkovitega timskega dela. Zdravstveni delavci, ki obvladajo asertivne veščine, lažje postavljajo meje ter tudi preprečujejo konfliktne situacije in učinkoviteje obvladujejo čustvene obremenitve. To pa pomembno vpliva na njihovo profesionalno delovanje in blaginjo v delovnem okolju in na osebni ravni. Cilj raziskave je bil raziskati, kako uporaba asertivne komunikacije prispeva k zmanjšanju izgorelosti med zaposlenimi v psihiatrični zdravstveni negi ter katere strategije lahko pripomorejo k izboljšanju asertivnih veščin v praksi. Metode: V raziskavi je bil uporabljen kvalitativni raziskovalni pristop z deskriptivno metodo dela. Podatki so bili zbrani s pomočjo polstrukturiranih intervjujev, izvedenih z zaposlenimi v psihiatrični zdravstveni negi. Vzorec je bil namenski in je zajemal šest udeleženk z različnim številom let delovnih izkušenj. Intervjuji so bili zapisani in analizirani s pomočjo kvalitativne vsebinske analize. V raziskovalnem delu so bila upoštevana vsa etična načela raziskovanja, vključno s prostovoljnim sodelovanjem, anonimnostjo in varovanjem osebnih podatkov. Rezultati: Rezultati raziskave so pokazali, da medicinske sestre prepoznavajo asertivno komunikacijo kot ključno za učinkovito delo v psihiatrični zdravstveni negi. Večina intervjuvank je poudarila, da redno uporabljajo asertivne veščine, kot so postavljanje meja, jasno izražanje mnenj ter spoštljivo sodelovanje s pacienti in sodelavci. Opažene so bile razlike v stopnji asertivnosti, ki so pogosto povezane z delovno dobo, delovnim okoljem in osebnostnimi značilnostmi. Ugotovljeno je bilo tudi, da pomanjkanje asertivnosti lahko vodi v povečano delovno obremenitev, medosebne konflikte in večje tveganje za izgorelost. Intervjuvanke so kot koristne prepoznale delavnice in izobraževanja, ki spodbujajo razvoj asertivnih komunikacijskih veščin kot obliko preventive pred izgorelostjo. Razprava: Raziskava je pokazala, da asertivnost pomembno prispeva k psihološki stabilnosti in delovni učinkovitosti medicinskih sester v psihiatrični zdravstveni negi. Intervjuvanke so poudarile, da so asertivne veščine ključne pri preprečevanju izgorelosti, saj omogočajo jasnejše postavljanje meja, boljšo regulacijo čustev ter večje zadovoljstvo pri delu. Hkrati pa so navedle, da je za krepitev asertivnosti potrebno sistematično izobraževanje in podpora delovnega okolja. Rezultati kažejo, da lahko uvedba izobraževalnih programov s poudarkom na asertivni komunikaciji pomembno izboljša delovne pogoje, zmanjša stres in pripomore k boljši skrbi za paciente.

Title:ASSERTIVENESS AS A TOOL FOR REDUCING BURNOUT AMONG EMPLOYEES IN PSYSHIATRIC NURSING
Abstract:ABSTRACT Theoretical background: Assertiveness is increasingly recognized as a key communication and behavioral competence in the field of nursing, especially in psychiatric care. It enables employees to set boundaries, express opinions respectfully, and manage stressful situations effectively. Burnout among healthcare professionals is a growing concern, particularly in psychiatric environments, where emotional and physical demands are significant. Assertive behavior has been shown to help reduce work-related stress and improve interpersonal relationships. The purpose of this thesis was to explore the role of assertiveness in reducing burnout among employees in psychiatric nursing. The main objectives were to determine how assertive communication affects burnout levels, to identify the extent of assertiveness in daily practice, and to explore strategies for strengthening assertive skills. Methods: A qualitative research approach was used. Data were collected through semi-structured interviews with six registered psychiatric nurses. The data were analyzed using coding and content analysis, with full consideration of ethical standards. Literature from Slovenian and international sources was also included in the theoretical framework. Results: The study found that nurses who exhibit assertive behavior are better able to manage stress, resolve conflicts, and maintain professional boundaries. Participants emphasized that assertive communication enhances team dynamics, improves collaboration, and reduces emotional strain. They also reported that a lack of assertiveness leads to overwork, feelings of helplessness, and increased risk of burnout. Common obstacles to assertiveness included fear of rejection, lack of self-confidence, and unsupportive work environments. Interviewees highlighted the importance of continuous education and training in communication skills. Discussion: The findings support existing literature that links assertiveness with improved psychological resilience and reduced burnout in healthcare settings. Assertiveness training can significantly contribute to the well-being of psychiatric nurses, empowering them to handle difficult interactions and protect their mental health. The results are applicable primarily to the studied sample but provide useful insights for practice development and staff education in similar clinical environments.
