Title:How servant leadership in virtual project teams affects teamwork quality : doctoral thesis of the third-cycle Bologna study program Project management

Abstract:This doctoral thesis investigates how Servant Leadership influences Teamwork Quality (TWQ) in virtual project teams – a topic of growing relevance as organisations increasingly implement remote and hybrid work models. Drawing on a comprehensive literature review and empirical research, the study first develops and validates a measurement instrument for TWQ tailored to virtual project environments. The research then examines the relationship between the degree of virtuality, Servant Leadership, and TWQ using a mixed-methods approach: Two large-scale online surveys and focus group feedback with Project Managers and project team members. The findings reveal that, contrary to common assumptions, the degree of virtuality (i.e., the extent of remote collaboration and geographic dispersion) does not inherently diminish TWQ. Instead, Servant Leadership emerges as the principal driver of high TWQ, positively impacting collaboration, trust, and performance regardless of team dispersion. Both quantitative and qualitative results demonstrate that leaders who prioritise empowerment, ethical behaviour, and the personal growth of team members foster stronger, more effective virtual teams. The study provides actionable recommendations for leadership development and organisational policy, emphasizing that leadership behaviours and process design are more critical to virtual team success than formal, organisational, or technical aspects alone. These insights contribute to leadership theory and offer practical guidance for organisations navigating the challenges of distributed work.

Title:Kako uslužnostno vodenje v virtualnih projektnih skupinah vpliva na kakovost timskega dela
Abstract:Ta doktorska disertacija proučuje vpliv uslužnostnega vodenja (Servant Leadership) na kakovost timskega dela (Teamwork Quality – TWQ) v virtualnih projektnih ekipah – tematiko, ki postaja vse pomembnejša, saj organizacije vse pogosteje uvajajo oddaljene in hibridne oblike dela. Na podlagi celovitega pregleda literature in empirične raziskave študija najprej razvije in potrdi merski instrument za ocenjevanje kakovosti timskega dela, prilagojen značilnostim virtualnih projektnih okolij. V nadaljevanju raziskava s kombiniranim metodološkim pristopom preučuje razmerje med stopnjo virtualnosti, uslužnostnim vodenjem in kakovostjo timskega dela. Uporabljeni sta bili dve obsežni spletni anketi ter fokusne skupine, s katerimi so bile pridobljene povratne informacije vodij projektov in članov projektnih ekip. Rezultati kažejo, da – v nasprotju s pogostimi domnevami – stopnja virtualnosti (tj. obseg oddaljenega sodelovanja in geografske razpršenosti) sama po sebi ne zmanjšuje kakovosti timskega dela. Nasprotno, uslužnostno vodenje se izkaže kot ključni dejavnik visoke kakovosti timskega dela, saj spodbuja sodelovanje, zaupanje in uspešnost ne glede na razpršenost ekipe. Kvantitativne in kvalitativne analize potrjujejo, da vodje, ki dajejo prednost opolnomočenju, etičnemu ravnanju in osebni rasti članov ekipe, oblikujejo močnejše in učinkovitejše virtualne time. Disertacija prinaša tudi praktična priporočila za razvoj voditeljskih kompetenc in oblikovanje organizacijskih politik. Poudarja, da sta vedenje vodij in zasnova procesov za uspeh virtualnih ekip pomembnejša od formalnih, organizacijskih ali tehničnih dejavnikov. Ugotovitve tako prispevajo k razvoju teorije vodenja ter ponujajo konkretne usmeritve organizacijam, ki se soočajo z izzivi porazdeljenega dela.
