Abstract:Doktorska disertacija se osredotoča na raziskovanje notranje komunikacije v organizacijskih strukturah s posebnim poudarkom na vlogi neformalne komunikacije pri oblikovanju organizacijske klime v srednje velikih podjetjih gospodarskega sektorja. Namen raziskave je bil pojasniti, kako različne komunikacijske prakse – formalne, neformalne in disfunkcionalne – vplivajo na zaznano organizacijsko klimo. Raziskava naslavlja pomembno raziskovalno vrzel, saj ta segment podjetij kljub svoji gospodarski pomembnosti (26,8 % delovne sile EU) doslej ni bil samostojno obravnavan v komunikacijskih študijah. Metodološko je bila uporabljena triangulacija kvantitativnih (anketni vprašalnik, N = 1.129; EFA, CFA, SEM) in kvalitativnih pristopov (polstrukturirani intervjuji z vodstvenimi kadri iz različnih panog). Rezultati potrjujejo, da kakovost doživljanja neformalne komunikacije močneje napoveduje organizacijsko klimo kot pogostost neformalnih stikov, medtem ko disfunkcionalni vidiki (govorice, grupiranja, nepotizem) nanjo vplivajo negativno. Skupni model pojasni 64 % variance večdimenzionalnega konstrukta organizacijske klime, pri čimer demografski dejavniki delujejo kot pomembni moderatorji učinkov. Na podlagi funkcionalne sublimacije teorijskih dognanj komunikacijske znanosti in empiričnih izsledkov je bil razvit nov teoretični model Model usklajene komunikacije in organizacijske klime (MUKOK), ki presega linearne pristope in notranjo komunikacijo konceptualizira kot prepleten sistem formalnih in neformalnih podsistemov. Model uvaja dva moderatorska konstrukta – vodstveno arhitekturo komunikacije in afordantno-regulativno ujemanje – ter ponuja teoretični in aplikativni okvir za strateško upravljanje notranje komunikacije. Disertacija s tem prispeva k paradigmatskemu premiku k deliberativni, dialogni in participativni komunikacijski kulturi ter k razvoju znanstveno utemeljenih in trajnostno naravnanih komunikacijskih praks v sodobnih organizacijskih strukturah.

Abstract:The doctoral dissertation examines internal communication within organizational structures, with a particular emphasis on the role of informal communication in shaping organizational climate in medium-sized enterprises of the economic sector. The primary aim of the research was to explain how various communication practices—formal, informal, and dysfunctional—affect the perceived organizational climate. The study addresses a significant research gap, as this segment of enterprises, despite its economic relevance (26.8% of the EU workforce), has not yet been independently examined in communication studies. Methodologically, the research employed a triangulation of quantitative (survey questionnaire, N = 1,129; EFA, CFA, SEM) and qualitative approaches (semi-structured interviews with managerial representatives across different industries). The results confirm that the quality of informal communication experiences is a stronger predictor of organizational climate than the frequency of informal interactions, while dysfunctional aspects (rumors, groupings, nepotism) exert a negative impact. The overall model explains 64% of the variance in the multidimensional construct of organizational climate, with demographic factors serving as significant moderators of these effects. Based on the functional sublimation of theoretical insights from communication science and empirical findings, a new theoretical model—the Model of Aligned Communication and Organizational Climate (MUKOK)—was developed. The model goes beyond linear approaches and conceptualizes internal communication as an interconnected system of formal and informal subsystems. It introduces two moderator constructs—the Leadership Architecture of Communication and Affordance–Regulative Alignment—and offers both a theoretical and practical framework for strategically managing internal communication. The dissertation thus contributes to a paradigm shift toward a deliberative, dialogic, and participatory communication culture and to the development of scientifically grounded and sustainability-oriented communication practices in contemporary organizations.
