Title:Digitalizacija in tehnostres v povezavi z izgorelostjo zaposlenih v slovenskem zdravstvu

Abstract:Magistrska naloga prikazuje neposreden vpliv digitalizacije na zaposlene v slovenskem zdravstvu, s posebnim poudarkom na doživljanju tehnostresa in njegovi povezavi z zaznanim občutkom izgorelosti na delovnem mestu. Namen raziskave je bil preveriti, kako posamezni elementi digitalne preobremenjenosti, kot so kompleksnost sistemov, pomanjkanje organizacijske podpore in zaznani občutek invazivnosti tehnologije, vplivajo na zadovoljstvo pri delu ter počutje zaposlenih. Teoretična izhodišča temeljijo na sociološkem konceptu birokratizacije in racionalizacije dela po Maxu Webru, ki ga dopolnjujeta konfliktna ter feministična teorija v povezavi z digitalno neenakostjo. Uporabljen je bil kombinirani raziskovalni pristop, ki je vključeval kvantitativno spletno anketo (N = 464) in kvalitativne poglobljene intervjuje (N = 10). Rezultati analize so pokazali, da zaznani občutek tehnostresa pomembno in statistično značilno napoveduje višjo stopnjo zaznane izgorelosti. Ugotovljena je bila tudi negativna korelacija med naklonjenostjo do uporabe IKT in doživljanjem tehnostresa; posamezniki z višjo digitalno samozavestjo so redkeje poročali o občutkih obremenjenosti. Stopnja zaznanega tehnostresa statistično značilno vpliva tudi na nižje zadovoljstvo pri delu. Poleg tega se je izkazalo, da so demografski dejavniki, kot sta spol in starost, pomembni pri zaznavanju digitalnih obremenitev. Ženske so v večji meri poročale o frustracijah in negotovosti, mlajši zaposleni o pritiskih zaradi višjih pričakovanj, starejši o občutkih negotovosti zaradi nižjih digitalnih kompetenc. Kvalitativni podatki intervjujev so kvantitativna spoznanja dodatno podkrepili z osebnimi izkušnjami udeležencev. V nalogi opozarjamo na nujnost celostnega pristopa k digitalizaciji zdravstva, ki mora upoštevati človeški dejavnik, uporabniško izkušnjo in pomen ustrezne organizacijske podpore. Raziskava odpira prostor za nadaljnje študije in oblikovanje konkretnih smernic za bolj trajnostno ter psihološko varno digitalno preobrazbo zdravstvenih ustanov.

Title:Digitalization and Technostress in Relation to Employee Burnout in Slovenian Healthcare
Abstract:The master's thesis examines the direct impact of digitalization on employees in Slovenian healthcare, with a particular emphasis on experiences of technostress and its connection to perceived burnout in the workplace. The aim of the research was to explore how specific elements of digital overload, such as system complexity, lack of organizational support, and perceived invasiveness of technology, affect job satisfaction and employee well-being. The theoretical framework is grounded in Max Weber’s sociological concepts of bureaucratization and rationalization of labor, complemented by conflict and feminist theory in relation to digital inequality. A mixed-method approach was applied, combining a quantitative online survey (N = 464) with qualitative in-depth interviews (N = 10). The analysis revealed that perceived technostress significantly and statistically predicts higher levels of perceived burnout. A negative correlation was also found between the inclination toward using ICT and the experience of technostress, individuals with greater digital confidence were less likely to report feeling overwhelmed. Furthermore, technostress was shown to have a statistically significant impact on lower levels of job satisfaction. Demographic factors such as gender and age were also relevant in the perception of digital strain. Women more frequently reported feelings of frustration and insecurity; younger employees described pressure stemming from higher expectations, while older employees expressed concerns related to lower digital competencies. Qualitative interview data enriched the quantitative insights with personal experiences of participants. The thesis highlights the urgency of adopting a holistic approach to healthcare digitalization, one that accounts for human factors, user experience, and the importance of adequate organizational support. The findings open space for future research and for developing practical guidelines toward a more sustainable and psychologically safe digital transformation of healthcare institutions.
