Title:Psihosocialna podpora za obvladovanje psihosocialnih obremenitev medicinskih sester : magistrska naloga

Abstract:Psihosocialne obremenitve medicinskih sester so sestavni del poklica in povsem se jim ni možno izogniti. Delujejo kot indirektna tveganja, saj povzročajo stres in kadar je učinek stresnih reakcij prepogost, nastajajo številne negativne posledice za psihofizično zdravje. V magistrskem delu smo opisali negativne učinke kronične stresne reakcije, sindrom izgorelosti in poklicno posttravmatsko stresno motnjo. Negativni učinki psihosocialnih obremenitev se ne kažejo le na zdravju medicinskih sester, pač pa pomembno vplivajo na zadovoljstvo pri delu, varnost pacientov in delovanje zdravstvenih organizacij, zato je pomembno prepoznavanje le teh in obstoj ustreznih ukrepov za njihovo obvladovanje. V magistrskem delu smo opredelili nabor ukrepov za obvladovanje psihosocialnih obremenitev medicinskih sester s stališča posameznika in delovnih organizacij. V empiričnem delu naloge smo uporabili kvalitativno raziskovalno paradigmo in se z intervjuji poglobili v individualno doživljanje psihosocialnih obremenitev medicinskih sester sodelujočih v raziskavi. Ugotovili smo, da se večina s psihosocialnimi obremenitvami pri delu srečuje vsakodnevno, skoraj vsi intervjuvanci pa nekajkrat tedensko. Najizraziteje izstopajo obremenitve povezane s pomanjkanjem kadra v zdravstveni negi, kar posledično vodi do velikih delovnih obremenitev, časovnih pritiskov, dodatnih izmen dela in slabše kakovosti dela. Večina sodelujočih v raziskavi psihosocialne obremenitve obvladuje z aktivacijo lastnih virov moči in podpornega socialnega omrežja. Strokovne pomoči se ne poslužujejo. Kot glavni ukrep za lažje obvladovanje obremenitev so vsi izpostavili potrebo po večjem številu zaposlenih. Iz omenjenega izhaja ugotovitev, da sta v povezavi z opisano problematiko pomembna ukrepa sprejetje novih standardov in normativov za zdravstveno nego, ki bi zagotavljali dovolj zaposlenih, ter ustreznejše vrednotenje dela medicinskih sester. S tem bi zagotovili tudi kvalitetnejšo, predvsem pa varnejšo obravnavo pacientov. Z magistrskim delom želimo dvigniti nivo osveščenosti glede opisane problematike in obenem izpostaviti pomen sistemske ureditve dostopnosti strokovne pomoči za obvladovanje psihosocialnih obremenitev medicinskih sester, k čemur bi lahko pomembno prispevali psihosocialni svetovalci (izvajanje izobraževanj, razbremenilnih pogovorov, supervizije in psihosocialnega svetovanja).

Title:Psychosocial support for managing nurses psychosocial burdens : masters thesis
Abstract:Psychosocial burdens on nurses are an integral part of the profession and cannot be completely avoided. They act as indirect risks because they cause stress and when the effect of stress reactions is too frequent, there are many negative consequences for psychophysical health. In the master's thesis, we described the negative effects of chronic stress reaction, burnout syndrome and occupational post-traumatic stress disorder. The negative effects of psychosocial stress are not only reflected in the health of nurses, but also have a significant impact on job satisfaction, patient safety and the operation of healthcare organizations, so it is important to recognize them and to have appropriate measures for their management. In the master's thesis, we defined a set of measures for managing the psychosocial burdens of nurses from the point of view of individuals and work organizations. In the empirical part of the task, we used a qualitative research paradigm and through interviews delved into the individual experience of the psychosocial burdens of the nurses participating in the research. We found that most of them encounter psychosocial stress at work on a daily basis, and almost all of them a few times a week. The burdens associated with the lack of staff in nursing stand out the most, which in turn leads to heavy workloads, time pressures, additional work shifts and poorer quality of work. Most of the participants in the research cope with psychosocial stress by activating their own sources of strength and a supportive social network. Professional help is not used. All pointed out the need for a greater number of employees as the main measure for easier load management. From the above, it is concluded that in connection with the described problem, two important measures are the adoption of new standards and norms for nursing care, which would ensure enough employees, and a more appropriate evaluation of the work of nurses. This would also ensure better quality and, above all, safer treatment of patients. With the master's thesis, we want to raise the level of awareness regarding the described problem and at the same time point out the importance of systemically regulating the availability of professional help to manage the psychosocial burdens of nurses, to which psychosocial counsellors could make a significant contribution (implementation of trainings, relieving conversations, supervision and psychosocial counselling).
