Title:Povezanost med čustveno inteligenco in delovno klimo znotraj javne uprave ter v nekaterih večjih slovenskih podjetjih : magistrska naloga

Abstract:Temeljni namen pisanja magistrske naloge je raziskati problem povezanosti čustvene inteligence in delovne klime na študiji primera iz javne uprave in gospodarstva. V ta namen sem povabila k sodelovanju v raziskavi (fokusna skupina) zaposlene v javni upravi in nekaterih večjih slovenskih podjetjih, kot so: Gorenje Velenje, Lek Ljubljana, Mercator Ljubljana, Petrol Ljubljana ... V vsaki skupini je sodelovalo po 8 zaposlenih. Kot zaposleno v državni upravi me je predvsem zanimala povezanost med čustveno inteligenco vodilnih in delovno klimo. Spraševala sem se, kateri so ključni dejavniki, ki vplivajo na delovno klimo, saj imamo vsi približno enake standarde zahtevnosti poslovanja znotraj državne uprave, a je delovna klima različna kot tudi sama učinkovitost znotraj posamezne organizacije v državni upravi. Zato sem to področje izpostavila kot temeljni raziskovalni problem. Kasneje me je zanimal še odgovor na vprašanje, kako je s povezanostjo čustvene inteligence in delovne klime znotraj podjetniškega sektorja. Do sedaj v bazah Cobissa nisem zasledila, da bi kdo analiziral povezanosti čustvene inteligence in delovne klime znotraj javne uprave in v podjetništvu. Zato sem se odločila, da to sama raziščem; še zlasti zato, ker smo priča različnim družbenim dogajanjem, ki so posledica dejanja čustveno neinteligentnih oseb. V pričujoči nalogi sem zastavila za obe raziskavi temeljni raziskovalni problem, in sicer v prvi raziskavi, kako čustvena inteligenca vpliva na delovno klimo v javni upravi ter v drugi, kako le-ta vpliva na delovno klimo v nekaterih večjih slovenskih podjetjih. Zanimala so me predvsem vprašanja zavedanja pomena čustvene inteligence na delovnem mestu in uravnotežena uporabnost njenih parametrov v praksi. Moj cilj je bil ponuditi aplikativne rešitve problema in odgovoriti na vprašanji: kako uravnovesiti čustva (nikakor jih ne zatirati) na delovnem mestu ter kako z visoko inteligentnim čustvenim obnašanjem priti do čim boljše delovne klime in posledično tudi do učinkovitejših rešitev v javni upravi kot tudi v podjetništvu. Zato sem s pomočjo analize dejavnikov, ki vplivajo na uravnovešena čustvena ravnanja, kot tudi s pomočjo izsledkov raziskav, prikazala probleme in ključne dejavnike za uravnoteženo uporabo čustvene inteligence za doseganje boljše delovne klime znotraj javne uprave kot tudi znotraj nekaterih večjih slovenskih podjetij. Obravnavano tematiko sem v pričujoči magistrski nalogi analizirala z raziskovalno metodo fokusna skupina, v kateri so sodelovali nekateri sodelavci znotraj javne uprave in posamezniki iz večjih slovenskih podjetij. Za raziskavo v magistrski nalogi sem uporabila raziskovalno metodo: fokusna skupina (kvalitativna metoda za raziskovanje in je ena od metod za zbiranje, analizo in interpretacijo podatkov). Iz odgovorov v fokusni skupini se je jasno potrdilo, da je čustvena inteligenca v direktni povezavi z delovno klimo in da si zaposleni v javnem sektorju želijo imeti za svojega vodjo čustveno in socialno inteligentno osebo, ki se zna empatično vživeti v probleme drugih ter je pozitivna oseba, ki jim je za vzgled. Zadovoljstvo zaposlenih pa je poglaviten pogoj za uspešno poslovanje in doseganje zadanih ciljev vsake poslovne organizacije, zlasti za doseganje učinkovitosti v njej. Zanimalo me je tudi, kakšen je odnos med delovno klimo in čustveno inteligenco znotraj nekaterih večjih slovenskih podjetij. Zato sem izvedla kvalitativno raziskavo z zaposlenimi iz nekaterih večjih slovenskih podjetij: Gorenje Velenje, Lek Ljubljana, Mercator Ljubljana, Petrol Ljubljana ... Rezultati so bili podobni, pa vendar v svoji specifičnosti v nekaterih segmentih različni od prvih. Na koncu sem rezultate ene raziskave primerjala z rezultati druge in potegnila vzporednice, oziroma ločnice. V sklepnem delu sem podala še predlog izboljšav kot aplikativno rešitev, pridobljeno na podlagi izsledkov teh dveh raziskav.

Abstract:Basic goal of the master thesis is to analyze the correlation between emotional intelligence and work climate by means of a case study covering the fields of public administration and economy. In order to achieve this goal two focus groups were invited to participate. There were eight people in each group; the first group consisted of employees working in public administration while the second group was filled up with employees of certain major Slovenian companies (Gorenje Velenje, Lek Ljubljana, Mercator Ljubljana, Petrol Ljubljana …). Being a public administration employee myself I was primarily interested in the relation between emotional intelligence, leadership and work climate. My research question was: if operating standards within public administration are almost identical everywhere then why are work climate and work efficiency different across individual organizational units within public administration and which are the key factors that cause these differences. This representing my core research problem I applied the same question - the correlation between emotional intelligence and work climate - to the entrepreneurial sector. Since in the COBISS data base I found no data of analyses on the importance of emotional intelligence in public administration and business activity and its relation to work climate I decided to do it myself. I was motivated by social events we witness every day and which are caused by emotionally unintelligent persons. Despite being advised to drop the research because of its sensitive issues I decided to carry on with it. In the parallel study I engaged in researching the same problem in the field of economy the entrepreneurial sector. In my thesis I set out the core research problem relevant to both studies; in the first study I argue how emotional intelligence affects the work climate in public administration while in the second the same problem is being dealt with in the context of some large Slovenian companies. I was primarily interested in issues on the awareness of the importance of emotional intelligence in the workplace and in the balanced applicability of its parameters in practice. My goal was to provide an applicable solution to the research problem and to answer the question how to balance emotions (not suppressing them!) in the workplace and how to achieve the best possible work climate by means of highly intelligent emotional behavior and consecutively more efficient solutions in public administration as well as in the field of entrepreneurship. By means of analyzing the factors which affect a balanced emotional behavior and through research findings I display the problems and key factors for a balanced use of emotional intelligence in order to achieve a better work climate within public administration as well as within some large Slovenian companies. The issue in question was analyzed by the focus group research method which involved some of my fellow-officials in public administration and acquaintances from certain major Slovenian companies. In the thesis I employed the focus group research method (a qualitative research method for collecting, analyzing and interpreting data). Answers obtained from the focus group unequivocally confirm a direct relation between emotional intelligence and work climate; employees in public administration see their leader as an emotional and socially intelligent person capable of empathy for other people problems and as a positive person serving as a role model for others. Contentedness of employees is the primary condition for efficient and effective operating activities and goal achievement of every business organization. In order to find out the relation between emotional intelligence and work climate I carried out a research in certain larger Slovenian companies: Gorenje Velenje, Lek Ljubljana, Mercator Ljubljana, Petrol Ljubljana ... The results were similar, yet specifically different from the results of the public administration research. Finally I compared the results of both analyses and draw the relevant conclusions - parallels and boundaries. In conclusion I stated a proposal of applicable solutions resulting from findings of both relevant analyses.
