Opis:Doktorska disertacija spada v širše sociološko polje, saj govori o kompleksni problematiki relevantnosti Herzbergove dvofaktorske motivacijske teorije, pri čemer se v ospredje postavlja raziskovalni interes generacijske stratifikacije specifične generacije v današnjem slovenskem sociološko-kulturološkem kontekstu. Glede na vsakdanjo percepcijo življenja, torej glede na vrednote, narodnostno poreklo, življenjske izkušnje, poklicno usmerjenost in demografske značilnosti okolja, iz katerega prihajamo, imamo ljudje lahko zelo različne interpretacije stvarnosti. V pričujoči disertaciji se fokusiramo na generacijsko, torej starostno stratifikacijo pripadnikov generacije X in Y v povezavi z motivacijskim okvirom, znotraj katerega pripadniki obeh generacij delujejo. Dileme, s katerimi smo se v pričujoči doktorski disertaciji ukvarjali, se nanašajo na vprašanja, ali za motivacijo predstavnikov generacije Y res veljajo drugačni pristopi kot doslej? So jim v primerjavi s predstavniki generacije X za notranji delovni zagon res pomembnejši drugi motivacijski dejavniki? Zanimalo nas je torej, ali med obema generacijama res obstajajo takšne razlike, da bi lahko upravičeno govorili o generacijski raznolikosti. Za osnovni raziskovalni okvir nam je služila Herzbergova dvofaktorska motivacijska teorija, ki smo jo z obsežnim teoretičnim študijem razširili na dodatne dejavnike, ki jih Herzberg v svoje preučevanje ni vključil, so pa zadnje študije mladih generacij pokazale, da so mladim pomembni. V okviru Herzbergove teorije nas je zanimalo tudi, ali je teorija dovolj robustna, da se je obdržala skozi čas, in ali je njena aplikacija za slovenski prostor sploh relevantna. Končni cilj disertacije pa je bila formulacija motivacijskega modela za povprečnega predstavnika generacije X in povprečnega predstavnika generacije Y. Predstavnike obeh generacij smo najprej preučili skozi obsežen znanstveni in literarni korpus, nato pa preučevali s kvalitativnimi in kvantitativnimi metodami, s katerimi smo odgovarjali na v uvodu postavljena raziskovalna vprašanja in hipoteze. Tako kvalitativna kot tudi kvantitativna analiza sta pokazali, da se dejavniki, ki jim predstavniki ene in druge generacije pripisujejo ključen pomen, med seboj razlikujejo. Nadalje smo ugotovili, da prav tako obstaja razlika, katerim izmed teh dejavnikom pripadniki generacije X in Y pripisujejo vlogo motivatorja in katerim vlogo higienika. Iz vsega zgoraj naštetega smo torej sklenili, da obstaja dovolj očitna empirična evidenca, da lahko legitimno in z vso relevantnostjo govorimo o generacijski raznolikosti tudi v današnjem slovenskem sociološko-kulturološkem okolju. Kot eden izmed raziskovalnih ciljev je bilo tudi vprašanje, ali je Herzbergova teorija dovolj robustna, da se je obdržala več kot pol stoletja. Ugotovili smo, da sicer osnovni skelet teorije še stoji, vendar so družbene spremembe vplivale na spremenjeno konotacijo dejavnikov – iz higienikov v motivatorje in vice versa. Pojem generacijske raznolikosti in z njo povezane motivacije je v slovenskem prostoru še precej neraziskana tema in s pričujočo doktorsko disertacijo smo želeli ravno na tem področju dodati svoj znanstveni prispevek k teoriji motivacije.

Opis:This doctoral dissertation covers a broad sociological field, as it discusses the complex issue of the relevance of the Herzberg’s Two-factor motivation theory, putting forward the research interest in generation stratification of a specific generation in today’s sociological and cultural context in Slovenia. Considering the everyday perception of life, that is the values, nationality, life experience, professional orientation and demographic specifics of our original environment, people can have quite different interpretations of reality. This dissertation focuses on the generational, notably age-related stratification of the representatives of generations X and Y in relation to the motivational framework in which the representatives of both generations function. The dilemmas treated by this doctoral dissertation concern the issues such as whether or not different approaches apply to the motivation of generation Y than they did before. Do they really need different motivation factors for internal working drive in comparison with the representatives of generation X? The purpose was thus to find if there really existed such differences between the two generations that we can legitimately speak of generational diversity. We used Herzberg’s Two-factor motivation theory as the basis for the research framework and expanded it, with a comprehensive theoretical study, to additional factors that were not included in Herzberg’s studies but were found to be important to young people by recent studies of young generations. In the framework of Herzberg’s theory, we were also interested in finding out whether the theory was robust enough to keep its significance through time and if its application was even relevant for Slovenia. The final goal of the dissertation was the formulation of a motivational model for an average representative of generation X and an average representative of generation Y. The representatives of both generations were first studied in a comprehensive scientific and literary corpus and then tested with qualitative and quantitative methods used for answering the originally identified research questions and hypotheses. The qualitative and the quantitative analysis revealed that the factors considered essential by the representatives of both generations differ. Furthermore, we also established that there was a difference between the generations X and Y as to which factors were considered motivating and which hygienic. Based on all the above it was established that there existed a solid empiric proof based on which generational diversity can be claimed with legitimacy and due relevance also in today’s sociological and cultural environment in Slovenia. Another research goal was the question of whether Herzberg's theory was robust enough to be considered relevant for over half a century. It was established that the basic theoretic structure is still valid; however, social changes affected the connotation of factors which also changed in turn – from hygienic to motivating and vice versa. The notion of generational diversity and the related motivation in Slovenia is a rather under-researched topic, and the aim of this doctoral dissertation was to make a scientific contribution to the theory of motivation in this area.
